Title: Large-scale empirical evidence from Hungary on workplace health promotion, employee well-being, and loyalty during the Covid-19 Pandemic
Abstract: Corporate social responsibility (CSR) is a cutting-edge strategic management tool used by businesses that are socially and environmentally conscious in the twenty-first century. Although internal company CSR initiatives like workplace health promotion and their effects on employee wellbeing are less well-researched than external CSR initiatives, this is especially true during pandemics when job security is generally lower across a wide range of industries. Additionally, as part of the third Sustainable Development Goal of the United Nations, wellbeing and good health have been acknowledged as important objectives to achieve. Therefore, this study explores the connection between employee wellbeing, job satisfaction, and loyalty to their employer and health-related work benefits. 537 employees in Hungary participated in a large-scale survey study, with 16 hypotheses tested. PLS-SEM (Partial Least Squares Structural Equation Modeling) data analysis and path modeling reveal two layers of factors that affect employee well-being, satisfaction, and loyalty. The terms “internal locus of control” and “external locus of control” are used to describe these variables. Internal locus of control factors, such as mental and emotional health, promote workplace wellbeing but have no immediate effect on employee loyalty. In contrast, external locus of control factors that promote well-being, satisfaction, and loyalty include healthcare support. Employer support of the healthcare system is considered important, particularly during the pandemic. In this study, we find that wellbeing is a distinct standalone construct that is important because it is formed by employees’ mental and emotional health, even though it is not a factor in determining employee workplace satisfaction and loyalty. As potential explanations for the disconnect between employee well-being and workplace loyalty during times of crisis and the pandemic, we theorize workers’ self-reliance and preservation.
